BUSI 2103: Human Resource Management and Development 1
2
Introduction-
To begin with, online shopping has become common these days about which the elders might have never thought about it, especially the use of technology becoming this common. So, with this, we do for sure have many advantages and the major one being that an individual is able to save a lot of their time by ordering just by sitting home and they will eventually get their products delivered to their doorstep (Wertz, 2018). Moreover, it has also increased the employment opportunities in this sector since it increases a lot of job opportunities with it. However, there are a lot of disadvantages too such as quite the opposite of the advantage that it might be increasing the employment opportunity in this sector since people have started working remotely a lot recently, but it has also snatched many other employment opportunities for those who were working in the offline sector (Thompson, 2020). Therefore, in this report, I would be discussing about the Human Resources case I have been provided with, along with the forecasts of the human resource supply for the next three years for the same store. I would also be talking about the shortage, or the surplus of the employees based on the forecasted labor supply along with my suggestions of activities to engage in order to determine the supply details by internal and external candidates.
Case Background-
The case I am assigned is about a successful franchise store who has been running a sports goods chain business and has been able to notice the effects of the use of technology. He has been able to observe these effects in the sales since he has been receiving more and more online order and lesser sales in each of the three retail stores. Moreover, the information regarding the employees and the annual revenue has also been provided such as that in each of the three stores, a store manager is needed, an assistant manager along with 5 department managers and 20 customer service representatives. The annual average revenue from each of the store is $1,200,000. However, they have been noticing a 20% sales decrease. While in the online store, the owner has been able to handle it with the help of only 5 representatives working full time. Last year, the revenues from online sales were $300,000 with an increasing trend in sales with an estimate of 30% sales increase. Moreover, the owner wants to maintain the productivity of each employee which can be explained as revenue generated by per employee. He also believes that there is a great potential in the online business sin the coming years.
Productivity-
As explained earlier, productivity is basically the revenue generated per employee which can be calculated as total revenue generated by each store divided by the number of employees working (Datta et al, 2005).
So,
Productivity of each employee at physical stores= $1,200,000/27= $44,444.4444 per employee
Productivity of each employee in online stores= $300,000/5= 60,000 per employee
Hence, based on the data given the productivity of each employee is more in online sales compared to physical stores.
Forecasting-
Now, as we know that the owner wants to estimate the demand forecast for the human resource supply for the next three years based on the data and trend given. So, for that first we need to find the annual revenue for the next three years and then using the average productivity per employee we can calculate the number of employees needed in the next three years.
· Physical Stores-
So, at physical store current annual average revenue is $1,200,000 and the productivity for each employee is $44,444.4444 as calculated above and based on trend there has been a 20% decrease in sales at physical stores. So,
Current year- $1,200,000
Year 1 revenue forecast- 1,200,000 – 20%= $960,000
Year 2 revenue forecast - $960,000-20%= $768,000
Year 3 revenue forecast - 768,000-20%= $614,400
Hence, employees needed in each year can be calculated by using the formula
Employees needed= annual revenue/ productivity
So, at physical stores-
Employees needed forecast in Year 1= $960,000/$44,444.4444= 21.6= 22 Employees (Rounding up)
Employees needed forecast in Year 2= $768,000/$44,444.4444= 17.28= 18 Employees (Rounding up)
Employees needed forecast in Year 3= $614,400/$44,444.4444= 13.824= 14 Employees (Rounding up)
Therefore, it can be clearly seen that the number of employees required based on the forecasting values, will be decreasing in the coming three years in the physical stores.
· Online Store-
Based on the data, the annual revenue for the last year from the online sales were $300,000 with 5 employees where the productivity of each employee is $60,000 per employee and also based on the trend data, there will be 30% increase in the sales from online stores. So,
Current year- $300,000
Year 1 revenue forecast- 300,000 + 30%= $390,000
Year 2 revenue forecast - $390,000 + 30%= $507,000
Year 3 revenue forecast - 507,000 + 30%= $659,100
Hence, employees needed in each year can be calculated by using the formula
Employees needed= annual revenue/ productivity
So, at online store-
Employees needed forecast in Year 1= $390,000/$60,000= 6.5= 7 Employees (Rounding up)
Employees needed forecast in Year 2= $507,000/$60,000= 8.45= 9 Employees (Rounding up)
Employees needed forecast in Year 3= $659,100/$60,000= 10.985= 11 Employees (Rounding up)
Hence, from the above forecasted values, it is indicated that the employees needed in the next three years will be increasing in the next three years based on the trend.
Employee Turnover-
Employee Turnover basically means the measurement of the number of employees leaving the company each year (Ongori, 2007). So, since we are being given with the employee turnover ratio and that is 15% in the physical stores and 30% in online stores. The formula for calculating the number of employees is –
Employee turnover Percentage= Number of employees leaving/ Number of average employees working.
Therefore, using the above formula we can calculate the human resource supply in both online as well as physical stores can be estimated in the next 3 years. So,
In physical Stores-
Human resource supply in Year 1= 27-15%= 22.95= 23 Employees
Human resource supply in Year 2= 23-15%= 19.5= 20 Employees
Human resource supply in Year 3= 20-15%= 16.58= 17 Employees
In Online Store-
Human resource supply in Year 1= 5-30%= 3.5= 4 Employees
Human resource supply in Year 2= 4-30%= 2.45= 3 Employees
Human resource supply in Year 3= 3-30%= 1.75= 2 Employees
Shortage/Surplus
Now, since we know that there is a need of 22 employees, 18 employees and 14 employees in physical stores in year 1, Year 2 and year 3 respectively and we also have the data of the human resource supply in these years based on the employee turnover ratio and comparing the two we have surplus of the HR supply in physical stores in all the three years since we will have 23, 20 and 17 employees in year 1, year 2 and year 3 respectively. So, the number of employees that needs to be terminated in year 1 is 1, 2 in year 2 and 3 employees in 3rd year from physical stores.
Moreover, in physical stores, based on the forecasted data, we know that the company need 7, 9 and 11 employees in the year 1, year 2 and year 3 respectively but we will only have 4, 3, and 2 employees in online store in the following three years. Therefore, the company will have shortage of the employees in the online store. So, the company will need to hire 3 employees in year 1, 6 employees in year 2 and 9 employees in year 3.
Suggestions-
After analyzing the needs of the human resource supply in the company and based on the supply details by internal and external candidates, I would suggest that the company can hire people internally instead of terminating the employees from the physical stores and hiring new employees for online store. In this the company will not only save the expenses for the termination and hiring process, but the company will also be able to get extra benefits by hiring internally since the employees who are already working in the company will have a lot mor experience about the company and the way it works which will be beneficial for the company and it will be able to retain the potential employees (Boudreau, 2010). However, they would still need to hire the people in online store based on requirements. So, the company can engage in activities such as hiring event or they can post the vacancy on their website, social media accounts or any other platform that might be useful for the company.
Conclusion-
To conclude, based on the data provided and the trend followed in the physical and online store since there will be an increase of 30% sales in online and 20% decrease in physical stores sales, the company will suffer from HR surplus in physical and HR supply shortage in online stores which has also been estimated using employee turnover ratio. Hence, the company can hire people internally in online stores from physical stores instead of terminating since it will be beneficial for the company.
