Patient Response
In healthcare, workplace conflicts among professionals are frequent and natural because a workplace consists of multiple people with different languages and cultures. It is natural to have miscommunications and conflicts among these workers. Many of us might have witnessed these types of incidents multiple times. Conflicts within teams can involve harsh language like threats, yelling, profanity, blaming, breakdown in communication, etc.
Conflict resolution in a workplace is an emergency because the quality of health care delivery is dependent upon team effort (Albert et al., 2020). In health care, patient care delivery is a joint effort and any conflicts between the team will impact the quality of patient care delivery. As a leader, one must follow the conflict resolution process and each party should understand and agree on the process (Albert et al., 2020). To have the best result the leader must establish an initial relationship, develop, and organize a plan, building trust through proper discussion (Albert et al., 2020). Communication is essential in conflict resolution, as a leader during the conflict resolution process, a strong feeling of safety must be aided to the party so that they can deal with their concerns and discuss freely and truthfully (Albert et al., 2020). This will allow leaders to work with the situation harmoniously. This helps the leader to build a foundation in conflict resolution and lead the interprofessional team and improve patient care delivery.
In this discussion, I would like to explain a different workplace issue due to the advanced method of medication package. As you all know, multiple antibiotics come unmixed, and the nurse must mix before administering. One day in PICU, a nurse noticed that the patient was given only the normal saline and the medication was still in the packaging. The new batch of this medication packet, the medication vial, was embedded in the saline bag and the nurse thought the medication was already premixed. This type of error is an honest mistake, but the patient did not receive antibiotics. The standard of care was compromised.
In this situation, the leader must follow the hospital protocol of medication error. Most organizations have systems in place to report workplace issues. This type of incident report provides valuable information for leadership. Reviewing incidents helps organization leaders to understand which risk factors need to be corrected. So, reducing this type of incident in the future can be achieved. As a leader, the unit manager must come up with a conflict resolution. Conflict is inevitable and necessary for any dynamic in a system. A leader must have a basic understanding of the issue and allow the party to express their feeling. The coordination and delivery of safe care require reliable teamwork and partnership within, as well as across, the intradisciplinary team (Rosan et al., 2018). The leader must involve the interprofessional and interprofessional team effort to solve a conflict by following the hospital protocol. The leader has the challenge to recognize what it is, when it happens, and what to do, once identified. Leaders should be able to adjust and connect with their employees no matter their leadership preferences (Beeber et al., 2019). Conflict management principles like group discussion should be utilized by a leader for efficient conflict resolution to increase the odds of health outcomes (Beeber et al., 2019).
In this scenario, the leader consulted with the organizational chain of command through the incident reporting system. The leader involved the pharmacy to identify difficult packages. As a leader, the manager uses his leadership quality to resolve the issue. Resolving the issue must be evidence-based. The incident happened due to a lack of knowledge about new medication packages. The leader developed a strategy about this incident with the nurse to educate about that medication to address the lack of information. The nurse was given the responsibility to educate the team members on this type of medication packaging. The nurse was able to make her colleges also understand the new vancomycin package. After the nurse educated her colleagues, it became apparent this information was lacking in many other colleagues. The leader’s idea of providing education was a great technique because not only did she improve her knowledge, but she also saved others from not making the same mistake.
Healthcare consists of multiple people working together. A proper in-service should be given to the complete team before introducing a change. As per Dr. Kurt Levin’s change theory unfreezing is the process that involves finding a method of making it possible for people to let go of an old pattern (Crosby, 2020). For any change, leaders should provide the team with proper education and adequate time to come to terms at their own unique pace. Some leaders are bold and charismatic, others are more laid-back, warm, and inviting, as a DNP student should learn their leadership skills according to the standard is established through the essentials (The Essentials of Doctoral Education for Advanced Nursing Practice,2006). Certain styles at techniques may be more effective depending on the individuals involved, and a variety of leadership techniques might help yield understanding. According to joint commission standards, focus on safety and quality of care (Joint Commission, n.d.).
In this scenario, root cause analysis was conducted using the incident reporting system. The action plan of this incident was to educate the unit about the new medication packaging. In any plan of action, the leader must evaluate the effectiveness of the process. For this action, evaluation was done by checking the signing paper which showed 100% of the unit staff had been informed of the new medication package technique. In this scenario to improve quality care, the leader used the evidence-based method of educating the team and evaluating the success by using a sign-in sheet to analyze the data that 100% of the team got educated.
The Joint Commission standards help to develop strategies to address the most complex issues and identify key vulnerabilities in the patient care experience (Joint Commission, n.d.). The standards review various aspects of the patient care process. Joint Commission survey focuses on important functions of patient quality care. The Joint Commission requires healthcare institutions to do a root cause investigation after any sentinel event (Joint Commission, n.d.). This process discovers the causative event and factors that resulted in the occurrence of a sentinel event and helps prevent future repeat errors. The process for improvement is developed into action plans and assist positive outcome. Improved multidisciplinary team effort facilitate the quality of the patient care delivery.
